Beyond the Culture of Contest by Michael Karlberg is one of the best expositions I have read of why competition and adversarialism are so damaging, what might possibly replace them and how we might get there. He doesn’t claim it will be easy. He quotes (page 156) from The Prosperity of Humankind:
Because the relationship between the individual and society is a reciprocal one . . . the transformation now required must occur simultaneously within human consciousness and the structure of social institutions.
Quite a big ask but not beyond reach, as he seeks to explain.
